Spotlight: Executive Function Isn’t Just About Memory
Executive function challenges in ADHD often masquerade as character flaws in performance systems. In high-level roles, the cost of weak prioritisation, emotional dysregulation, or inconsistency can be high. But we know these aren’t failures of motivation-they’re neurobiological mismatches. We need performance frameworks that support time-blind, context-switching, emotionally intense brains, not punish them.
Manager Moment
- “Why can’t you just stay focused?”
- “You need to try harder.”
- “Everyone else seems to manage fine.”
- “What part of this task is most challenging for you right now?”
- “How can I support you in getting started or staying on track?”
- “Let’s look at ways we can structure this in a way that works better for you.”
Coaching Insight:
“When I’m in crisis mode, I outperform everyone. But when things are calm, I vanish. I don’t want that to be the only gear I’m allowed to use.” – Senior Leader, Financial Sector
Quick Tools & Tips –
- Use dumb capture’ to brain-dump ideas in a no-pressure space – Schedule decision blocks separate from admin blocks – Try externalising urgency’ with peer check-ins or virtual co-working
- Recognise the signs: If someone is missing deadlines, avoiding communication, or appearing disengaged—it may be executive dysfunction, not attitude.
- Adjust expectations: Consider flexibility in how work is delivered, not just when.
- Empower with support: ADHD coaching, clear task breakdowns, accountability systems, and manager training can make a transformational difference.
Policy Pulse: Lateness as a Risk Signal
Many organisations still treat lateness or inconsistency as a disciplinary issue. In reality, they’re often early markers of executive dysfunction and burnout. Instead of escalating consequences, ask: What’s systemically missing in terms of structure, support, or clarity?
